Performance Management Architect – AI, Modern Frameworks

This is a fully remote position, open to applicants in Cyprus.
• Your role involves designing the system and taking responsibility for the outcomes, rather than merely shipping the code.
• The primary deliverable is the first version of the continuous performance management system, implemented across a full team of 38 members, featuring a monthly grade refresh and personalized dashboards.
• Finalize the three dimensions (results / skills and AI integration / teamwork), including their weights, scales, and the thresholds for transitioning between A, B, and C. Build upon our existing ABC framework, rather than starting from scratch.
• Outline the sources of data for each dimension. Identify what is collected automatically (Notion, Slack, GitHub, analytics, OKR tracking), what is sourced from managers, and what is gathered through peer reviews. Aim to minimize manual input.
• Design the monthly cycle: clarify what operates automatically, what requires managerial confirmation, and how each individual views their grade and tracking information.
• For the individual (my grade, my track, areas for improvement). For the manager (my team, who we are developing, who we are letting go). For C-level (TDI, A-player density by competency, potential risks).
• Create templates for individual development plans. Transitioning from B to A must include measurable criteria and an estimated time of arrival (ETA). Transitioning from C to A should have performance-based and time-based criteria without ambiguous language.
• Conduct a pilot on two competencies (such as Engineering and Product), gather feedback, refine the system, and then implement it for the entire team.
• Cultural fit is more critical than a flawless resume. At a minimum:
• - You have developed performance systems for teams ranging from 30 to 150 individuals, preferably in product startups at the late Seed or Series A stage.
• - You recognize the distinctions between performance management in a traditional corporate environment and within a small team. If your experience is solely with Fortune 500 companies, this may not be the ideal position for you.
• - You are proficient with data. You should be comfortable using Excel, SQL, and the Notion API to the extent that you can create prototypes independently without relying on an analyst.
• - Experience in constructing grading systems, talent reviews, 9-box grids, or similar methodologies is advantageous. Experience in transforming a manual Excel process into an automated workflow is highly beneficial.
• - Proficient in English. Knowledge of Russian is a plus but not a requirement.
• Compensation includes a fixed project fee along with a bonus linked to the completion criteria (version 1 live and at least 80% adoption one month post-launch). The exact figures will be discussed during the call, with the benchmark set at a senior People Ops consultant market rate.
• Format involves a work trial. The initial two weeks will serve as a paid pilot focused on one competency. If we have a successful collaboration, we will proceed to the full scope of work.
• Contract type can be B2B or equivalent based on your jurisdiction.
