This is a fully remote position, open to applicants in Armenia.
• Finalize the three dimensions (results / skills and AI integration / collaboration), including their weights, scales, and thresholds for transitioning between levels A, B, and C. Build upon our existing ABC framework without starting anew.
• Identify the sources from which the system gathers data for each dimension. Determine what is collected automatically (Notion, Slack, GitHub, analytics, OKR tracking), what is sourced from managers, and what comes from peer evaluations. Aim to minimize manual input.
• Develop the monthly process: outline what operates automatically, what requires managerial confirmation, and how each individual perceives their grade and progress.
• For the individual (my grade, my progress, areas for improvement). For the manager (my team, whom we are developing, whom we are parting with). For C-level (TDI, A-player density by competency, potential risks).
• Create templates for individual development plans. Transitioning from B to A should have measurable criteria and an estimated time of arrival. Transitioning from C to A should include performance-based and time-based parameters. Avoid ambiguous language.
• Conduct a pilot program focusing on two competencies (for instance, Engineering and Product), gather feedback, refine the process, and implement it across the entire team.
• You have experience constructing performance systems for teams ranging from 30 to 150 individuals, preferably in product startups at the late Seed or Series A stage.
• You can distinguish between performance management in a traditional corporate environment and that of a small team. If your experience is predominantly with Fortune 500 companies, this position may not be suitable for you.
• You possess a comfort level with data. Proficiency in Excel, SQL, and Notion API to the extent that you can independently build prototypes rather than relying on an analyst.
• Experience in developing grading systems, talent evaluations, 9-box frameworks, or similar is advantageous. Transforming a manual Excel process into an automated system is a significant plus.
• Proficient in English. Knowledge of Russian is a bonus but not mandatory.
• Compensation: a fixed project fee along with a bonus linked to the completion criteria (v1 live and achieving an adoption rate of 80% or higher one month post-launch). The specific amount will be discussed during the call. The benchmark aligns with the market rate for senior People Ops consultants.
• Working arrangement: trial period. The initial 2 weeks will serve as a paid pilot on one competency. If we establish a good rapport, we will proceed to the full scope of work.
• Contract type: B2B or equivalent, depending on your location.
