This is a fully remote position, open to applicants in Lithuania.
• Primary deliverable: version 1 of the continuous performance management system, implemented across the entire team of 38, featuring a monthly grade refresh and personalized dashboards.
• Finalize the three dimensions (results / skills and AI integration / teamwork), along with their respective weights, scales, and the criteria for transitioning between grades A, B, and C. Enhance our existing ABC framework rather than starting anew.
• Outline the data sources for each dimension. Determine what information is collected automatically (Notion, Slack, GitHub, analytics, OKR tracking), what is provided by managers, and what comes from peer evaluations. Aim to minimize manual input.
• Design the monthly cycle: identify what can run automatically, what requires manager approval, and how each individual views their grade and progress.
• Dashboards. For individuals (my grade, my progress, areas for improvement). For managers (my team, growth opportunities, separations). For C-level executives (TDI, A-player density by competency, potential risks).
• Create templates for individual development plans. Transitioning from B to A with measurable criteria and estimated time of achievement. Transitioning from C to A based on performance and time limits. Avoid vague language.
• Conduct a pilot on two competencies (for instance, Engineering and Product), gather feedback, refine the approach, and implement it across the entire team.
• You have experience developing performance systems for teams ranging from 30 to 150 individuals, preferably within product startups at late Seed or Series A stages.
• You recognize the distinctions between performance management in traditional companies and within small teams. If your experience is predominantly with Fortune 500 companies, this role may not be suitable.
• You are proficient with data. Skills in Excel, SQL, and the Notion API are at a level where you can independently build prototypes rather than relying on an analyst.
• Experience in creating grading systems, talent reviews, or 9-box methodologies is advantageous. A background in automating manual Excel processes is a significant plus.
• Working proficiency in English is required. Knowledge of Russian is a bonus but not mandatory.
• Compensation: a fixed project fee along with a bonus based on the successful completion criteria (v1 launched and an adoption rate of 80% or higher one month post-launch). The exact amount will be discussed during the call. The benchmark aligns with the market rate for senior People Ops consultants.
• Structure: work trial. The initial 2 weeks will serve as a paid pilot on one competency. If the collaboration is successful, we will proceed to the full scope of work.
• Contract: B2B or equivalent, depending on your location.
